Even a friendship was quite a stretch, and only possible because of the special circumstances. But I agree that he started to admire Ping, and I think he felt some sort of kinship. It's something which is rarely mentioned, but Shang felt just as much pressure to make his father proud as Mulan. I think he was honestly hurt by the notion that he isn't good enough and that his promotion was not based on his abilities. And in this situation Ping/Mulan gave him a vote of confidence.
